Understanding the Journey: From Research to Reality
The foundation of this blog stems from a qualitative, phenomenological study that delved into the lived experiences of African American/Black women in senior or executive leadership positions across the United States. This study aimed to explore the strategies these trailblazing women employed to attain and retain their leadership roles. By understanding their experiences, we aim to provide a wealth of knowledge that can be replicated and utilized by other women of color striving for similar positions of leadership.
One of the key findings from this research was the prevalence of internal struggles, such as self-doubt and imposter syndrome, among these successful women. Despite their achievements, many of these leaders still grappled with feelings of unworthiness and the fear of being exposed as frauds. However, it was their ability to confront and overcome these internal barriers that allowed them to excel in their careers and inspire others.
Overcoming Self-Doubt and Imposter Syndrome: A Common Struggle
Self-doubt and imposter syndrome are common challenges faced by many minority women in leadership roles. Imposter syndrome is defined as “the feeling that, regardless of your accomplishments, you’re still about to be unmasked as a fraud; a nagging feeling of self-doubt and unworthiness that persists despite obvious achievements” (Moore-Reynolds et al., 2022). This phenomenon is particularly prevalent among high-achieving individuals, especially women of color who often find themselves in environments where they are underrepresented.

In the study that inspired this blog, several participants shared their experiences with imposter syndrome and how it affected their careers. One participant, now a director at her organization, described the immense pressure she felt as an African American woman to prove herself in her role. She believed she had to be “10 times better” than her peers to avoid giving anyone a reason to doubt her capabilities. This intense pressure could have easily led to burnout or bitterness, but instead, she used it as motivation to excel in her work. Her dedication and work ethic were eventually recognized by other leaders in her company, leading to her promotion to senior leadership.
This participant’s journey highlights a critical point about imposter syndrome: while it can be debilitating, it can also be a driving force for excellence if approached with the right mindset. By changing her perspective and focusing on what she could control—her performance and work ethic—she was able to turn a challenging situation into an opportunity for growth.
Another participant experienced imposter syndrome after being promoted to an executive leadership position. Despite receiving overwhelming support from her superiors and colleagues, she struggled with feelings of inadequacy and questioned whether she truly belonged in her new role. It wasn’t until she received an encouraging call from a retired mentor, who reminded her of her unique qualifications and the positive impact she could make, that she began to embrace her role with confidence.
This story underscores the importance of mentorship and support in overcoming self-doubt. Having someone to affirm your strengths and remind you of your worth can be a powerful antidote to the negative thoughts that accompany imposter syndrome.
Breaking Through Limitations: The Path to Leadership
Overcoming self-doubt and imposter syndrome is just one part of the journey. The women in the study also had to break through various limitations—both internal and external—to achieve their leadership goals. These limitations included societal expectations, workplace biases, and the lack of representation in senior leadership roles.
For many of these women, breaking through these limitations required a combination of resilience, strategic thinking, and continuous self-improvement. One participant shared how she felt the need to “compete” with her colleagues who had advanced degrees, despite already holding a leadership position. Rather than feeling inferior, she saw this as an opportunity to enhance her qualifications and level the playing field. “While the playing field may not always be level, you can still rise above societal expectations by focusing on your strengths, cultivating resilience, and maintaining a strong sense of self-worth.” She pursued a master’s degree to ensure she had the same educational credentials as her peers, which ultimately positioned her for further promotions.

This approach highlights the importance of education and self-development in career advancement. By continuously improving her skills and knowledge, this participant was able to stay competitive and open new doors in her career.
Garnering Support: Building a Strong Network
Another key theme that emerged from the research was the importance of garnering support from mentors, colleagues, and allies. Building a strong network of supporters can make a significant difference in a woman’s leadership journey. This network can provide guidance, encouragement, and opportunities that might not be accessible otherwise.
The participants in the study emphasized the role of mentorship in their success. Having mentors who believed in their potential and advocated for them was crucial in helping them navigate the challenges of leadership. These mentors not only provided valuable advice but also helped them gain visibility within their organizations.
For minority women in leadership, building a network of supporters is particularly important. It can help counteract the feelings of isolation that often accompany being one of the few women of color in senior leadership roles. By surrounding themselves with people who uplift and empower them, these women were able to stay focused on their goals and continue progressing in their careers.
Overcoming Challenges: Resilience in Action
The journey to leadership is not without its challenges. The women in the study faced numerous obstacles, from workplace discrimination to personal hardships. However, their ability to overcome these challenges was a testament to their resilience and determination.
One participant described how she faced significant pushback from colleagues who doubted her abilities because of her race and gender. Rather than allowing this negativity to derail her career, she used it as fuel to prove them wrong. She worked harder, stayed focused on her goals, and eventually earned the respect and recognition she deserved.
Another participant spoke about the challenges of balancing her career with personal responsibilities. As a mother and a leader, she often felt stretched thin, but she developed strategies to manage her time effectively and prioritize what mattered most. This balancing act required immense discipline and sacrifice, but it also taught her valuable lessons about setting boundaries and maintaining work-life balance.
Implementing Strategies: The Roadmap to Success
The participants in the study highlighted the vital role of mentorship in their success, particularly when their mentors went beyond offering guidance and actively used their own reputations to advocate for them—this level of support is known as sponsorship. Sponsors are mentors who take on the additional responsibility of promoting their protégés within the organization, helping them gain visibility and access to critical opportunities. This form of sponsorship is not just beneficial but significantly crucial to advancing in the corporate world, as it can open doors that might otherwise remain closed.
One participant emphasized the importance of being intentional about her career path. She didn’t wait for opportunities to come to her; instead, she actively sought out roles that aligned with her strengths and aspirations. She also made a point to continuously expand her skill set, whether through formal education, professional development, or on-the-job learning.
Another key strategy was the ability to adapt to changing circumstances. The participants recognized that the corporate landscape is constantly evolving, and they needed to be flexible and open to new challenges. By staying adaptable, they were able to navigate changes in their organizations and seize new opportunities as they arose.
